Organizations at the forefront of technological innovation-characterized by advanced digital infrastructure and high levels of organizational adaptability-function as critical empirical contexts for examining the implications of AI-enabled HR systems. Although AI-driven recruitment algorithms, performance-monitoring technologies, and personalized learning platforms have become increasingly prevalent, the extant literature offers limited empirical insight into their substantive effects on employees' experiences, perceptions, and behaviors. This gap highlights a central tension in contemporary scholarship: while organizations deploy AI-based tools to enhance efficiency and strategic alignment in human capital management, the ultimate effectiveness of these systems is contingent upon employee trust, acceptance, and sustained engagement (Vishwanath &Vaddepalli, 2023).
This literature review conceptualizes AI-HR integration through three interrelated dimensions that collectively capture the complexity of implementation and outcomes. First, it examines the technological transformation of HR functions, analyzing how AI-enabled systems are reconfiguring traditional HR processes and decision-making structures, from talent acquisition to performance management. Second, it foregrounds human-centered considerations-including trust, organizational culture, and employee well-being-that mediate the relationship between technological adoption and organizational outcomes (Ncube et al., 2025). Third, it interrogates organizational performance and measurement frameworks, critically assessing how organizations evaluate the return on investment of AI-HR initiatives and the methodological limitations associated with isolating their effects. These dimensions are analytically distinct yet empirically interdependent: technological capabilities create potential value, human acceptance determines actual utilization, and performance measurement shapes future organizational investment and strategic direction. By synthesizing scholarship across these domains, this review addresses fragmentation in the existing literature. It identifies avenues for future research aimed at advancing theoretical rigor and empirical understanding of AI's role in human resource management.
